A new chapter was taking shape at one of Ericsson’s R&D sites. A major restructuring had reshaped the Test Development organization, and the leadership team faced a shared challenge:
How do we build clarity, trust, and direction after significant change?
That question became the starting point for a long-term collaboration between Ericsson and NSM – a partnership grounded in listening, learning, and amplifying collective ability.
Preparing the ground — listening the organization into motion
The work began with a careful needs analysis, followed by interviews and workshops with both leaders and employees. The aim was not simply to gather data, but to understand the lived experience of the people inside the organization.
Together we explored:
- what was working,
- what needed to improve,
- and what would help the leadership team move forward with confidence.
When the conclusions were shared with the entire R&D site, it created an honest, collective starting point for the development journey ahead.
Clarifying roles, expectations, and communication
With a clearer picture of the organization, the next step was to strengthen the leadership team’s internal clarity.
Through facilitated workshops, reflection, and lectures, the team developed:
- clearer leadership roles and expectations,
- stronger communication routines,
- and new service descriptions aligned with the site’s priorities.
This phase created the focus and alignment needed for the team to act cohesively in a time of change.
Building capacity — developing leaders for complexity
Once clarity was established, the work shifted toward developing leadership capacity across the team.
Over four two-day sessions, Ericsson’s leaders explored themes such as:
- communicative leadership,
- leading through change,
- group development (using IMGD/GDQ),
- self-leadership and personal responsibility.
This was complemented by individual executive coaching and science-based insights drawn from:
- employee surveys,
- five-factor personality assessments,
- team diagnostics,
- and strengths-based analysis.
The combination of collective learning and individual development helped create a leadership team capable of navigating complexity with clarity and confidence.
